How to Wake Up “Employees Who Pretend to Sleep”: A Study on the Impact of Human Resource Management Strength on Knowledge Sharing

摘要: 如何有效管理组织的知识资源是近年来理论和实践界都热衷于讨论的话题,推动员工间的知识共享更被视为组织获得持续竞争优势的关键。鉴于此,基于221份调查数据,采用层次回归分析方法,分析了人力资源管理强度对知识共享的影响,并检验了自我效能感的中介作用和员工信息素养的调节作用。研究发现:人力资源管理强度对知识共享有正向影响;自我效能感在人力资源管理强度和知识共享之间起部分中介作用;员工信息素养在人力资源管理强度和知识共享之间起负向调节作用。

Abstract: In recent years, how to effectively manage knowledge resources of an organization has become a topic that has been enthusiastically discussed in the theoretical and practical circles. And the promotion of knowledge sharing among employees is also regarded as the key to the organization's sustainable competitive advantage. In view of this, based on 221 survey data, this study uses hierarchical regression analysis to investigate the impact of human resource management strength on knowledge sharing, and examines the mediating effect of self-efficacy and the moderating effect of employee information literacy. The results indicate that:human resource management strength has a positive impact on knowledge sharing. Self-efficacy plays a partial mediating role between human resource management strength and knowledge sharing. Employee information literacy plays a negative role in regulating human resource management strength and knowledge sharing.
